Examining Teachers' Organizational Happiness and Organizational Commitment / Öğretmenlerin Örgütsel Mutlulukları ile Örgütsel Bağlılıklarının İncelenmesi

During this study, it is aimed to examine the level of relationship between teachers' organizational happiness and organizational commitment and the differentiation of teachers' perceptions of organizational happiness and organizational commitment according to independent variables. This research was carried out in two stages as Study 1 and Study 2, and so mixed design was preferred in this context. First of all, within the scope of Study 1, teachers' organizational happiness and organizational commitment perception levels were examined with quantitative research methods. Also, with the qualitative research carried out within the scope of Study 2, the situations related to the perception level of organizational happiness and organizational commitment were tried to be examined in depth. As a result of the quantitative study carried out in the first stage of the study, it was found that teachers' perceptions of organizational happiness and organizational commitment did not differ significantly according to gender and education level; On the other hand, it has been concluded that it differs according to the variable of place of duty and seniority in teaching. In the qualitative research, it has been revealed that the situations that make teachers happy about their profession are establishing a family atmosphere at school, doing the teaching profession with pleasure, bringing the physical simplicities of the school to a sufficient level, reducing the class sizes to a reasonable level and establishing positive communication with the organization members in the school. Regarding the teachers' levels of commitment, it was concluded that the school's financial opportunity is insufficient, the parents’ have a disinterested attitude, the classrooms are overcrowded, the physical, social and cultural conditions of the school are inadequate, the children have behavioral disorders and the school is not clean enough. Various suggestions were made by synthesizing the results obtained in the two parts of the research.

Bu araştırmada öğretmenlerin örgütsel mutluluk ve örgütsel bağlılıkları arasındaki ilişki düzeyinin ve öğretmenlerin örgütsel mutluluk ve örgüt bağlılık algılarının bağımsız değişkenlere göre farklılaşma durumlarının incelenmesi amaçlanmıştır. Bu araştırma Çalışma 1 (nicel) ve Çalışma 2 (nitel) olarak iki aşamada yürütülmüş olup, bu kapsamda karma desen tercih edilmiştir. Araştırmanın verileri Mardin Artuklu ilçesindeki eğitim paydaşlarından toplanmıştır. Çalışma 1 kapsamında öncelikle nicel araştırma yöntemleri ile öğretmenlerin örgütsel mutluluk ve örgütsel bağlılık algı düzeyleri incelenmiştir. Çalışma 2 kapsamında yapılan nitel araştırma ile örgütsel mutluluk ve örgütsel bağlılık algı düzeyine ilişkin durumlar derinlemesine incelenmeye çalışılmıştır. Bunun için araştırmaya katılmaya gönüllü olan ve öğretmenler ile okul yöneticilerinden oluşan 30 katılımcı ile görüşmeler yapılmıştır. Araştırmanın birinci aşamasında yapılan nicel çalışma sonucunda öğretmenlerin örgütsel mutluluk ve örgütsel bağlılık algılarının cinsiyet ve eğitim düzeyi değişkenine göre anlamlı düzeyde farklılaşmadığı; buna karşın görev yeri ile öğretmenlikteki kıdem değişkenine göre farklılaştığı sonucuna ulaşılmıştır. Yapılan nitel araştırmada ise öğretmenlerin mesleğe ilişkin mutlu olmalarını sağlayan durumların okulda aile ortamının tesis edilmesi, öğretmenlik mesleğinin severek yapılması, okulun fiziki imkânlarının yeterli düzeye getirilmesi, sınıf mevcutlarını makul düzeye çekilmesi ve okuldaki paydaşlarla pozitif iletişim kurulması şeklinde olduğu ortaya çıkmıştır. Öğretmenlerin bağlılık algı düzeylerine ilişkin olarak okulun maddi imkânlarının yetersiz olması, velilerin ilgisizliği, sınıf mevcutlarının çok kalabalık olması, okulun fiziki, sosyal ve kültürel şartlarının yetersiz olması, çocuklarda davranış bozukluklarının olması ve okulun yeterince temiz olmaması gibi sonuçlara ulaşılmıştır. Araştırmanın iki safhasında ulaşılan sonuçların sentezlenmesiyle çeşitli önerilerde bulunulmuştur.
