İnsan Kaynakları Yönetiminde Güncel Bir Yaklaşım Olarak Çalışan Deneyimi: Keşfedici Bir İçerik Analizi

Öz

İşletmeler, hayat buldukları ekonomi döneminin fonksiyonu olarak yönetimsel anlayışlarını ve rekabet stratejilerini dönemi şekillendiren çevresel koşullar ve ortaya çıkan dönem fenomenleri bağlamında geliştirmek ve güncellemek zorundadır. Değişen paradigmalar çerçevesinde deneyime odaklı yeni konseptler, günümüzde ekonomiye yön veren güçlü bir anlayış olarak önemini artırmaktadır. Bu dönüşümden etkilenen çalışan ilişkilerinin göz ardı edilmesi ise mümkün gözükmemektedir. Çalışan için etkili bir çalışma deneyimi tasarlanması çerçevesinde çalışan deneyimi kavramı, insan kaynakları yönetimini stratejik olarak yeniden konumlandıran, bağlı çalışan ilişkilerini sürdürülebilir kılmayı hedefleyen, yüksek stratejik değeri ile güncel bir yaklaşım olarak kabul görmektedir. Bu çalışma, yabancı literatürde incelenen fakat ulusal yazında sınırlı sayıda ele alınan çalışan deneyimi kavramına bağlamsal bir perspektif sunmayı amaçlamaktadır. Bu çerçevede çalışma; 2020, 2021 ve 2022 yılları içerisinde “Google Scholar” veri tabanında İngilizce yayımlanan ve çalışmada belirlenen kritere uygun makalelerin anahtar kelimelerine yönelik içerik analizinin bulgularını sunmaktadır. İki ve üzeri kez tekrarlanan anahtar kelimeler, içerik analiziyle belirlenerek, çalışan deneyimi kavramının ilişkilendirildiği bağlamlar, üç tema (örgütsel bağlam, trend/çevresel faktörler ve kategorize edilemeyen faktörler) altında toplanmıştır. Çalışan deneyiminin sıklıkla “employee experience (çalışan deneyimi), employee engagement (çalışan bağlılığı), Covid 19, well-being (esenlik) ve human resource management (insan kaynakları yönetimi)” kavramlarıyla ilişkilendirildiği görülmüştür. Türkiye’de uygulama odaklı olarak kullanılan fakat teori bağlamında gelişimi sınırlı görülen çalışan deneyimi kavramına yönelik çalışma kapsamında keşfedilen bağlamlar, ulusal literatüre katkı sunması, alana ilgili olan insan kaynakları liderleri başta olmak üzere tüm çalışan deneyimi uygulayıcıları ve araştırmacıları için güncel bir perspektif ortaya koyması bakımından önemli bulunmuştur

Employee Experience as A Current Approach in Human Resources Management: An Exploratory Content Analysis

Öz

As a function of the economic period in which they come to life, businesses must develop and update their managerial understanding and competitive strategies in the context of the environmental conditions shaping the period and the emerging period phenomena. Within the framework of changing paradigms, new experience-oriented concepts increase their importance as a powerful understanding that shapes the economy today. It does not seem possible to ignore the employee relations affected by this transformation. The concept of employee experience, which is defined within the framework of designing an effective working experience for the employee, is recognized as a current approach with high strategic value that strategically repositions human resource management and aims to sustain healthy and engaged employee relations. This study aims to provide a contextual perspective on the concept of employee experience, which has been examined in foreign literature but has a limited number of studies in national literature. In this framework, the study presents the findings of the content analysis conducted on the keywords of the articles published in English language in the "Google Scholar" database in 2020, 2021 and 2022. Keywords that were repeated two or more times were identified through content analysis, and the issues associated with the concept of employee experience were contextually divided into three themes (organizational context, trend/environmental factors, and uncategorizable factors).
